Summary
Organizational support is known to be positively related to knowledge sharing, but the mechanism between the two has been less clear. This study examines how perceived organizational support affects employees’ knowledge sharing intention, and whether that effect is carried by organizational citizenship behavior and conditioned by job characteristics.
Data were collected through an online questionnaire from 426 employees of four IT companies in South Korea. The combined effects were analysed with conditional process analysis, which allows mediation and moderation to be tested in one model.
Perceived organizational support had positive effects on both organizational citizenship behavior and knowledge sharing intention. Job characteristics moderated the relationship between perceived support and citizenship behavior. Citizenship behavior mediated the relationship between perceived support and knowledge sharing intention, and the hypothesized moderated mediation model as a whole was supported.
Why it matters
The study brings job characteristics and citizenship behavior into one model, which helps explain how, and under what conditions, support from the organization turns into willingness to share knowledge.
